Assume that you are sitting in an informal gathering where two employees (Mr. Nasir and Mrs. Tariq) from different departments are sharing their remarks about their respective departmental heads. According to Mr. Nasir, his departmental head tends to be thick-skinned, calm, and optimistic, tends not to make mistakes or failures personally, and hides his emotions. In contrast, Mrs. Tariq remarks that her Departmental Head is passionate, intense, thin-skinned, moody, and anxious and lose their tempers when he is under stress and especially when he receives criticisms.

Personality Traits of Ocean Model Scenario Analysis

Question No. 1: Which personality trait of the OCEAN Model Mr. Nasir and Mrs. Tariq were talking about?

Answer (1): The personality trait that both of the departmental heads portraying was Neuroticism Personality, having the same personality trait doesn’t make both heads having the same kind of behavior, Mr. Nasir was having Low Level of Neuroticism Personality where the leader remains calm and doesn’t take the criticism personally rather they use it to improve themselves and to perform better in the future and they also don’t blame their sub-ordinates for any failures they may face instead they take the full responsibility of the failure and make every possible step to improve the performance and avoid further failure.

On the other side, Mr. Tariq was portraying High Level of Neuroticism Personality, as the level suggests it’s the complete opposite of low level, where leaders are all moody, they treat employee the way they want depending on the mood they are in, whenever they get criticized by the top management they pore out all the anger on their sub-ordinates, mostly by discouraging them, insulting and even humiliate them. They never take responsibility of the failure instead they criticize sub-ordinates for the failure and increase the work pressure on them.

Question No. 2 (a): As an independent observer, evaluate both sets of remarks in terms of its practical implications for the quality of the dyadic relationship between their respective departmental heads and their subordinates.

Answer 2 (a): The Dyadic Relationship would be great in the department of Mr. Nasir, because of his optimistic behavior and always supporting his sub-ordinate by standing in front with them and taking full responsibility for any failures and giving credit to sub-ordinate in case of success and obviously not criticizing their sub-ordinates always brings a friendly working environment.

Whereas in the department of Mr. Tariq Dyadic Relationship will be in worse condition, sub-ordinates would be frustrated to discuss anything with their head because of the mood swings he gets time to time, and also being criticized all the time for minor mistakes by their head, it lowers down the trust and loyalty of subordinates towards their head and forms a transactional form of a working environment.

Question No. 2 (b): As an independent observer, evaluate both sets of remarks in terms of its (positive or negative) effects on in-role job performance of subordinates.

Answer 2 (b): Mr. Nasir was an optimistic leader who always supports the sub-ordinates, who motivates them to perform in the best possible way, who never criticize them for the minor mistake and give credit to his team whenever they achieve their goals, having this type of support from the head of the department encourage the sub-ordinate to perform in the best possible manner, they work hard to get the job done because they know they will be credited for the success of the department which makes them feel that they are an important part of the firm which make a positive impact on their performance.

In the department of Mr. Tariq, things would be quite opposite, due to the personality traits of Mr. Tariq, it might be impacting negatively on the performance of sub-ordinates, because the sub-ordinates knew that all the credit for any project will be taken by the head of the department and he won’t appreciate us at all even on the better performance, this brings lack of importance factor in the employee which in-turn creates the turnover intentions in the employees.

Question No. 2 (c): As an independent observer, evaluate both sets of remarks in terms of its (positive or negative) effects on discretionary work behavior (such as OCB) of subordinates.

Answer 2 (c): Frustrated and low morale employee can be very destructive for any organization, same could be the case with Mr. Tariq’s department, the employee might not be happy and inspired at all which might bring their frustration out on their job tasks.

They could make the worse project report or may not put any efforts to complete their tasks on time which would create delays in the completion of projects, on the other hand, Mr. Nasir’s department might be inspired and could depict more of the organizational citizenship behavior by showing their loyalty for the firm in the crisis situations as their firm always appreciated them for their performances.

Question No. 2 (d): As an independent observer, evaluate both sets of remarks in terms of the department’s overall performance.

Answer 2 (d): The overall performance of Mr. Nasir’s department can be predicted to be excellent, because of the motivated employee in the department and an optimistic head, these sub-ordinates would be encouraged and inspired because they know that if they would perform well they will be rewarded for that by the top management and get proper credit for their hard work.

Whereas in the department of Mr. Tariq, it can be predicted that the overall performance of the department wouldn’t be satisfactory because the morale of the employee would be totally down, they won’t be motivated to give their best in the task and neither they are given any aspiration for the good work.

Question No. 3: Is it possible that a person exhibits both extremes of the personality characteristic (as you stated in Part 1) in different situations? How? Justify with appropriate examples.

Answer (3):  Yes! It’s certainly possible that a single person exhibits both of these personality traits, it mainly depends on the situation in which the person is, if people start to take their optimistic and supporting behavior fore grandly then the person might have to use another form of traits to deal with those people.

For Example, Mr. Nasir who is an optimistic person which is Low Neuroticism and use a mostly transformational form of leadership by supporting its subordinates and giving them the leverage to improve on their performance, but if the sub-ordinates starts to take their head very lightly/fore grandly and not even try to improve their performance neither working hard on the project.

Then Mr. Nasir might change his way to deal with those sub-ordinates and starts to them and might increase the work pressure on them and also bring back all the support he was giving them as an optimistic, we can call this form a transactional leadership style, so this is where Mr. Nasir was acting as High Neuroticism head in the situational change.
